          Abstract

          Os níveis organizacionais não são entidades estáticas, pois constituem segmentos dinâmicos que se articulam e inter-relacionam. Os tradicionalmente identificados e pesquisados são o micro e o macro e, mais recentemente, o meso. Fenômeno recorrente nas pesquisas multinível é a transformação de atributos micro em meso ou em macro, mediante um processo denominado de emersão. Apesar de ele ocorrer em relação a cognições, afetos ou emoções, o processo de emersão tem sido longamente desconsiderado. O objetivo deste manuscrito é analisar as diversas formas de transformação de características individuais em coletivas, no contexto das organizações. Também se destacam as exigências que os fenômenos de emersão trazem para os pesquisadores interessados em manter alinhamento teórico e empírico na realização de pesquisas e ações de diagnóstico. A realização dessa análise permitiu constatar a falta de convergência teórico-empírica. A partir disso, são apresentadas considerações para o campo da pesquisa e da aplicação em organizações.

          Translated abstract

          Organizational levels are not static, but are actually interrelated dynamic segments. The micro and macro levels are traditionally identified and studied, and more recently, the meso level. A typical phenomenon in multilevel studies is the transformation of micro into meso or even macro level, through a process called emersion. Despite the occurrence of this phenomenon in cognition, affects, and emotions, it has long been disregarded. Therefore, this manuscript aims to analyze transformations of individual characteristics into collective ones in the organizational context. We will also emphasize demands faced by researchers interested in maintaining a theoretical and empirical alignment when conducting research and diagnosis regarding organizations. Our analysis identified a misalignment between theory and empirical data. Therefore, we present a set of issues to be addressed in organizational research and practice.

          Los niveles organizacionales no son entidades estáticas, pues constituyen segmentos dinámicos articulados e interrelacionados. Los tradicionalmente identificados e investigados son el micro y el macro y, más recientemente, el meso. Un fenómeno recurrente en las investigaciones multinivel es la transformación de aspectos micro en meso o en macro, mediante un proceso denominado emersión. Pese a que este ocurra en relación con cogniciones, afectos o emociones, este proceso ha sido ampliamente desconsiderado. El objetivo de este estudio es analizar los diversos modos de transformación de características individuales en colectivas, en el ámbito de las organizaciones. Además, se destacan las exigencias que los fenómenos de emersión aportan para los investigadores interesados en mantener un alineamiento teórico y empírico en lo que respecta a la realización de investigaciones y acciones de diagnóstico. El análisis realizado reveló falta de convergencia teórica y empírica. A partir de ello, se presentan algunas consideraciones para el campo de la investigación y de la aplicación en organizaciones.

            Climate strength: a new direction for climate research.

            Climate strength was conceptualized within D. Chan's (1998) discussion of compositional models and the concept of culture strength from the organizational culture literature. Climate strength was operationalized in terms of within-group variability in climate perceptions-the less within-group variability, the stronger the climate. The authors studied climate strength in the context of research linking employee service climate perceptions to customer satisfaction. The hypothesis was tested that climate strength moderates the relationship between employee perceptions of service climate and customer satisfaction experiences. Partial support for the hypothesis was reported in both a concurrent and predictive (3-year) test across 118 branches of a bank. In the predictive study only the interaction of climate and climate strength predicted customer satisfaction. Implications for future research on climate and climate strength are discussed.

              Climate as a social-cognitive construction of supervisory safety practices: scripts as proxy of behavior patterns.

              Organizational climate research has focused on prediction of organizational outcomes rather than on climate as a social-cognitive mediator between environmental attributes and relevant outcomes. This article presents a model specifying that supervisory safety practices predict (safety) climate level and strength as moderated by leadership quality. Using supervisory scripts as proxy of practices, it is shown that script orientation indicative of safely priority predicted climate level, whereas script simplicity and cross-situational variability predicted climate strength. Transformational leadership mitigated these effects because of closer leader-member relationships. Safety climate partially mediated the relationship between supervisory scripts and injury rate during the 6-month period following climate and script measurement. Theoretical and methodological implications are discussed.
